Monzo’s lessons from implementing Engineering Progression Frameworks at scale

Andy Smart is VP of Engineering at Monzo. At a recent Culturevist meetup he shared some of the lessons from building career progression frameworks for Engineers. For reference, here’s the latest Monzo Engineering progression framework.

Monzo is a ‘challenger bank’ in the UK, with more than 5 million customers. The Engineering org has grown from 18 people when Andy joined in 2016, and is now approximately 170 people across several functions.

Five learnings

🏆 Focus on outcomes vs outputs. Outcomes are the measure of impact, whereas output is a measure of effort.

🎚Find the right level of abstraction. How specific or detailed you articulate specific appropriate/desired behaviours. 

🖼 Don’t forget to frame. Give guidance to Managers so that when they’re actually using the tool they use it as a compass, rather than GPS. Rather than route you to the exact location, it will point you in the right direction.

🐜 Less is more. We originally created a big list of things because we thought everything should be on the framework, but that created the expectation that it is all encompassing. So we re-wrote it as the bare minimum – a list of things that every Engineer should focus on day-to-day.

🌍 Factor in scope. We first wrote it at about 50 Engineers in our our, and re-wrote it at about 130 Engineers. At this scale, the breadth of the business had changed, and we added in that the scope of the problem space you work on increases significantly, and so the expectations grow significantly too.

Event: The Honest Life – Rebuilding the onboarding experience at Honest Burgers

About the event

We’ve been building our own onboarding journey through instant chatbots using The Bot Platform, and recently re-designed our contracts and employee handbook. Our old ones felt a bit one-sided, and only really protected Honest. They now look, read and sound more like us, and reflect our brand. They protect our people – it’s movement we’re aiming for in the hospitality industry.

We now have guaranteed hours for everybody, this means nobody has a zero-hour contract (unless they ask to), nobody is on minimum wage, regardless of age or position, and we offer private healthcare for everyone. There’s still lots that we’re working on to become a better employer, but we’re proud of Phase 1, and we love the design of the contract too. It was designed by one of our Shift Managers, in our Craft Exchange programme. Our perks, policies, and all supporting documents are there to back up our contract too, so our new and existing teammates can read further into each area if they wish to.

It’s been ten years since the first restaurant opened, and we’ve now got 500 teammates, in 44 locations across the UK. Meet the Vibe Team: Hopin’s Answer to Building Culture Remotely at Hyperspeed

We were thrilled to be joined by Camilla Boyer, Head of Internal Communications and Culture at Hopin, who shared Hopin’s approach to building culture remotely at Hyperspeed.

Camilla gave a background on the Hopin story, who and what the ‘Vibe team’ is, and some tips based on what they’re learning from their growth. Here are a few of the highlights…

Founded in mid-2019, Hopin is a company focussed on building the best shared experiences for everyone, no matter where they are. Hopin has grown from ~10 employees at the beginning of 2020 to more than 500 in just over a year. They recently closed their $400M series C led by IVP and A16Z – their third funding round in 12 months. The Hopin team is fully remote and distributed across 44 countries around the world.

We're the glue between everything that makes Hopin, Hopin. We work to make Hopin the best it can be by inspiring informing, and engaging every Hopineer, every day.

The Vibe team is the glue between everything that makes Hopin, Hopin. Rather than sit within the People function, or Marketing function, the Vibe team report to Lily Chang, the Chief of Staff at Hopin.

This reduces the bias that the Vibe team has towards any one function or team, and positions the Vibe team as peers.

She has since built a career in storytelling and company culture working across big and small tech companies in San Francisco and London, as a freelance executive communication coach, and currently as the Head of Internal Communications and Culture at Hopin. “If there is an industry wide-open for disruption it is that of compensation. Reward and remuneration hasn’t evolved much beyond the world of excel, salary surveys, and legacy finance systems.

Over the years I’ve been to plenty of meetups and events about this topic and I’m never left feeling particularly inspired or motivated. That sucks because comp is the heart of the commercial contracts you make with your team. How you reward them financially, and the decisions you make which form your comp strategy, strike to the very heart of the work we do in People Ops.”

Getting More Useful Feedback – Company Culture Event

About the event

If your boss puts an hour in your calendar titled “Feedback”, you might well not be able to focus on anything until you hear the news.

Many of us have an inbuilt fear of being given feedback. It can feel big, formal, serious, scary – and like it’s usually bad. It’s a dark and unpleasant surprise to be dreaded.

But feedback is necessary, useful, and we should see it as a valuable force for our own personal success. If we want to be successful, better at doing what we do, respected and valued by the people around us, then we need to care about the feedback we get.

We need to reset on what feedback actually is, to unwind its negative connotations, and we need to adopt a better internal model of how to classify the feedback we get. Then we can lean into feedback, seek it out, and make use of it – rather than shying away from the things that could help us most.

On Wednesday 10 February, we’ll explore how to do this, and more. There’ll be a short talk by Maria, followed by Q&A and group discussion.
